Is it possible manually to add a specific badge (for i.e. "Thought Leader") to a specific new user?
If it's not possible via CMS, is it possible directly in the DB?

I believe you can. You can use Mass Assignment to assign badge to a specific user. You can configure it here: Joomla > EasySocial > Badges > Mass Assignment. You can follow the the instruction given there.
The user id should be purely integer and not "Admin1" . You can find the id from the users listing at the back end of EasySocial or Joomla's User management page
